Towards a Cohesive Team That Finds Meaning in Its Work

A major Finnish financial services provider serving businesses, entrepreneurs and individuals, and managing tens of billions of euros in investment assets.
Background
The team had undergone significant changes, raising long-standing concerns about its atmosphere and well-being. Its eNPS had remained low despite organizational and operational changes, and a new team leader had recently joined. The company wanted to give the team and its new leader a fresh start, with the goal of building one cohesive team that finds its work meaningful. Rather than a top-down, ready-made solution, the company sought a participatory, hands-on development programme shaped around the team’s own needs.

Together with the client, we designed a programme of three half-day workshops:
Workshop 1 – The Future of Work and Personal Agency.
Participants explored future working life skills and reflected on what comes naturally to them, what energises them and what causes concern. Small-group discussions helped identify four priority themes for the following workshops, each framed as a set of guiding questions. Each participant selected a question to observe and explore in their daily work before the next workshop.
Workshop 2 – Navigating Change and Building Resilience.
The second workshop explored how the mind responds to change and introduced practical resilience skills. Participants assessed their own resilience and created personal development plans. Sharing experiences of past changes helped them better understand their own and others’ responses to change. The workshop also explored social resilience and how the team can support each member’s ability to navigate change.
Workshop 3 – Strengths and Continuous Development.
The final workshop focused on identifying personal strengths and using them more consciously at work. Participants explored the principles of workplace learning and used the Immunity to Change framework to uncover behaviours and underlying beliefs that might hold back desired changes. The programme concluded with a shared reflection on what had changed and how the team could continue moving forward together.
Throughout the programme, the approach was participatory and experiential, with theory kept to a minimum. The emphasis was on open dialogue, addressing real everyday challenges and jointly exploring the dynamics emerging within the team.
