Background of the training programs
Hartwall has invested in the long-term development of managerial work, and the results are reflected positively in manager performance evaluations. The goal of the Crafting Leaders training programme has been to unify leadership across the organisation – and that is why the programme was also extended to managers at the Lahti factory. In a fast-paced production environment, a manager's day-to-day work is demanding: a shared direction, impactful ways of working, and concrete tools for everyday leadership were needed.
The starting point was the previously delivered Crafting Leaders programme, which was redesigned to meet the specific needs of the factory environment.
How the trainings were designed and delivered
The coaching programme was built in close collaboration with Hartwall to ensure the content matched the organisation's day-to-day reality and objectives as closely as possible. The delivery was designed to be practical and flexible: participants were offered two alternative small groups, and the duration and scheduling were adapted to the demands of shift work. The main emphasis was on participatory discussions and peer learning.
The six-module coaching programme covered topics such as a coaching approach to leadership, addressing challenging situations, leading motivation, building trust, and enabling employee wellbeing. The exercises were designed so that they could be applied directly to everyday work without separate preparation.
The training programme was delivered as a shared effort: Hartwall was responsible for some of the modules, one module was delivered jointly, and the remainder were led by Netco's experts. The programme progressed as a coherent learning journey in which theory, practice, and the organisation's own context were interwoven.
